Unlimited PTO Policies May Not Always Live Up to the Hype With employee stress achieving all-time highs during the pandemic, employers have learned the importance of helping ensure employees have the chance to cool down and recharge. This is why many employers have implemented unlimited paid time off policies (PTO) which get rid of the traditional fixed number of days traditionally associated with paid time off and instead allow employees to take as much time as they want with the approval of their manager. Now unlimited paid time off has become a common perk for companies across the country offering to help employees achieve a better work/life balance. However, without the proper implementation, this policy may do more harm than good. Employees with high efficiency who can get their work done reliably could potentially benefit greatly from unlimited PTO. However, hardworking employees may find it difficult to step away from their work and take time off to relax. This is particularly difficult for those in positions that earn a significant part of their incomes through commission Perhaps worst of all, in offices with a culture of "hustling," employees may fear that they will be looked down on for requesting time off. This can lead to a herd mentality where employees refuse to even take the same amount of time they would with a more traditional paid time off policy. Studies such as one from Namely, an HR management software provider, have reinforced this by showing that employees with unlimited PTO vacation plans took an average of 13 days off every year. In contrast, those with traditional limited plans took an average of 15 days off annually. This could lead to employees feeling that unlimited time off is nothing more than a way to trick them out of getting paid for the vacation time they never used. However, unlimited PTO plans can still offer employees a lot of value, and it may simply come down to offering them more guidance on how they should use the policy. First of all, employees should know what a suitable amount of time off looks like. A good way to do this is by providing employees and their managers with a minimum expected amount of time off and an average range that employees take. It is also important for HR to keep an eye out for outliers in both directions in order to discuss with their managers how the situation can be best addressed. Leadership can also help by making vacation an assumed and helping to provide messaging that reinforces this. Finally, managers should be reminded to focus on employees' achievements, not the hours that they work as the measure of employee performance. Though it may not be as easy as just taking away traditional limits on days off, the right policies and encouragement and unlimited PTO policy can still provide flexibility and a break for employees whenever it is needed.
